The major problem for churches facing a succession difficulty is that their pastors have failed to groom leadership to carry on the work. A pastor should have an eye on developing a leadership team that can sustain the ministry in the event of his absence (death or a long illness).
 
The onus is on him to raise up spiritual sons and daughters that know how to conduct service without his physical presence. He should be able to take a three-week, overseas vacation without fearing that the church will fall apart. What is he teaching the congregation if they don't know what to do without him there whispering in their ears? Are we edifying the church if the members never learn how to minister to one another and visitors? If you have a congregation of pew-sitters, you've failed at discipleship.

When we really consider it, Elder, we must acknowledge that the only reason we should assemble together as a congregation is to minister to one another:

 

"Let us hold fast the confession of our hope without wavering, for He who promised is faithful; and let us consider how to stimulate one another to love and good deeds, not forsaking our own assembling together, as is the habit of some, but encouraging one another; and all the more as you see the day drawing near." [Hebrews 10:23-25, NASB]

 

As you styled it, Jesus instructed us that it is not about us but about doing for others. It is a shame if we come to service always expecting to receive encouragement, and never to dole it out.

Brother Watson, you must use the wisdom endowed to you to discern the teachable candidates for ministry. Obviously, not everyone who presents himself to you will prove to be a viable option. But I trust there have been at least a few that have been worthy of the investment of your time mentoring them. Otherwise, I would suspect you're some king of "jack-leg" preacher-magnet! ; )
